PT FWD Insurance Indonesia (“FWD Insurance”), a joint-venture insurance company and a part of FWD Group, previously known as PT Commonwealth Life, has successfully merged with PT FWD Life Indonesia (“FWD Life”) as of 1 December 2020 and will be known as FWD Insurance.

To lead and transform FWD’s agency recruitment strategy by driving both organic and inorganic growth initiatives that reshape how quality agents are sourced, onboarded, and activated. This role is responsible for building a future-ready, high-performing agency force through innovative recruitment models, strategic programs, and strong execution. Organic scope includes enhancing internal recruitment capabilities, enabling agency leaders, and scaling structured initiatives such as FA Life Pro, which focuses on developing non-insurance professionals into successful full-time FWD agents. Inorganic scope includes leading strategic hiring programs such as Switch, partnerships, and talent acquisition efforts that target experienced professionals from both inside and outside the insurance industry, accelerating the growth of a productive and diversified agency force.
The role partners with National sales head and team, agency leaders, trainers, and cross-functional teams to ensure a consistent recruitment pipeline, strong onboarding journeys, and early-stage productivity driving sustainable, scalable transformation in FWD’s distribution growth.
Design and implement comprehensive recruitment strategies to drive both organic and inorganic agency growth in alignment with FWD’s business goals.
Scale structured initiatives such as FA Life Pro by enabling agency leaders, optimizing internal processes, and ensuring a consistent recruitment pipeline of non-insurance professionals.
Lead strategic hiring initiatives such as Switch, partnerships, and headhunting efforts to attract experienced professionals from within and outside the insurance industry.
Oversee seamless onboarding and early-stage activation programs that enhance new agent engagement, learning, and fast-track productivity.
Equip agency leaders with tools, frameworks, and support to build their own recruitment capability and ensure high-quality hiring standards.
Partner with Sales, Training, Marketing, Distribution, and Digital teams to ensure smooth implementation of recruitment and activation programs.
Establish clear KPIs, tracking systems, and regular reporting mechanisms to monitor pipeline health, conversion rates, and activation performance.
Identify and implement new tools, platforms, and methods (digital campaigns, referral tech) to modernize agency recruitment.
Optimize recruitment budgets across activities and programs (e.g. FA Life Pro, Switch), ensuring cost efficiency and impact-driven allocation.
Contribute to broader transformation initiatives in distribution, such as career pathing, talent segmentation, and agency force quality improvement.
Drive recruitment marketing and employer branding initiatives to position FWD as the preferred platform for aspiring and experienced agency talents.
Define clear recruitment profiles (e.g. Premier Agent, Career Switcher) and segmentation strategies to improve targeting and recruitment effectiveness.
Plan and execute recruitment roadshows, info sessions, career talks, and digital campaigns across cities to continuously attract candidates.
Ensure all recruitment and onboarding processes comply with company policies, regulatory requirements, and industry standards.
Lead, mentor, and upskill the internal recruitment and activation team to ensure high performance, agility, and execution excellence.
Plan, lead, and monitor on-the-ground and virtual recruitment activities such as Business Opportunity Presentations (BOPs), table talks, career forums, and selection days to generate qualified prospects and drive conversions.
Develop and implement lead generation initiatives—both digital and offline—including referrals, social media campaigns, and targeted sourcing funnels to ensure a strong and sustainable recruitment pipeline.
Oversee the deployment of tools and systems (e.g., recruitment CRM, lead scoring, funnel tracking) to track, nurture, and convert leads efficiently across various recruitment campaigns.
Key Qualifications
At least 10 years of progressive experience in life insurance, agency distribution, or financial services—preferably with a strong focus on recruitment, agency growth, or transformation initiatives.
Proven track record in designing and executing recruitment transformation strategies within the agency channel.
Strong grasp of recruitment funnel management, candidate segmentation (e.g. career switchers, professionals, fresh grads), and productivity-focused hiring.
Deep understanding of the agency model, agent lifecycle, and field force dynamics.
Demonstrated ability to work closely with agency leaders and support business growth through effective recruitment.
Demonstrated success working with agency leaders and driving recruitment KPIs across diverse regions.
Strong leadership capabilities to influence and align cross-functional teams.
Experienced in managing cultural and behavioral shifts within large agency networks.
Comfortable working with dashboards, KPIs, and analytics to monitor and improve recruitment effectiveness.
Ability to translate data insights into strategic and tactical action plans.
Proven experience in initiating, piloting, and scaling recruitment programs (e.g., funding schemes, ambassador initiatives, digital sourcing).
Agile and responsive in navigating field realities and organizational complexity.
Excellent communication skills to engage leaders, internal stakeholders, and external partners.
Ability to drive adoption through compelling messaging, strategic alignment, and regular follow-ups.
